Many business owners can get to a place where frustration with their team begins to build. Maybe it feels like nobody is stepping up and taking ownership, or things aren’t being done the way you would do them. Over time, this frustration can start to bleed into questioning the team’s capability and their place in your business.

But what if you reframed your thinking? What if the real issue isn’t the team, but rather how you’re leading them?

In many cases, leadership challenges aren’t caused by weak team members. They come from misalignment, a gap between how the business owner sees the business and how the team experiences it day to day. As a business owner, you’re focused on the bigger picture. You’re thinking about growth, direction, financial pressure, and long term outcomes. Your team, on the other hand, is focused on their part of the business, their daily tasks, their priorities, and what needs to be done right now.

Neither perspective is wrong, but when those perspectives are not aligned, frustration begins.

You start asking why they’re not stepping up. They start feeling disconnected from the bigger picture. And without that connection, accountability and engagement begin to drop. This is where many leaders make the mistake of looking outward for a solution. They consider changing the team, assuming that different people will create a different result. But often, this doesn’t solve the problem. Without changing the environment, replacing people simply recreates the same challenges in a different form.

The real shift begins when the focus turns inward.

Instead of asking why your team isn’t performing, the better question is about what you aren’t providing for them to perform at a higher level. One of the most important elements is clarity. Your team cannot take ownership of something they do not fully understand. It’s not enough to share goals or expectations. They need context. They need to understand where the business is going, why it matters, and how their role contributes to that outcome. When people can see the bigger picture, their behaviour changes, becoming more engaged, taking more responsibility, and thinking beyond their immediate tasks.

This is where growth starts to happen.

There is often a gap between strategy and execution. The business owner operates at a strategic level, while the team operates at a task level. Real progress happens when those two perspectives overlap. This alignment creates momentum.

Another common misunderstanding is what it means to invest in your team. It’s easy to associate culture with perks or surface level benefits. But real investment isn’t about environment. It’s about development. Helping your team become better at what they do, and who they are, has a far greater impact than any short term incentive. That includes providing direction, sharing context, and giving people the opportunity to step into greater responsibility. Sometimes this means challenging your own assumptions. When given the opportunity and the right support, your team can grow into roles you may not have initially expected.

A simple way to reflect on this is to consider how clearly your team understands the business. If the answer is unclear, that is where the opportunity lies, because the performance of your team is not just a reflection of their ability, it reflects the environment you’ve created.

Leadership is not about finding better people. It is about becoming a better leader.
